THE SHORT ANSWER
Name whether the conflict concerns the task, process, resources, values or relationship; establish facts and perspectives; surface trade-offs; agree how the decision will be made; and address interpersonal harm directly. Do not assume task conflict is automatically productive.
Identify what is actually in conflict

Task disagreement is not automatically beneficial
A 2003 meta-analysis found negative associations between both task and relationship conflict and team performance and satisfaction, with context affecting the relationship. Later research has continued to examine contingencies. The practical lesson is to design respectful challenge, not to manufacture conflict.

Move from positions to a decision
- State the issue without attributing motive.
- Separate observations from assumptions.
- Let each party explain interests and evidence.
- Name shared and competing objectives.
- Agree the decision owner and criteria.
- Record the decision and any relationship repair.
Some conflicts require formal support
Harassment, discrimination, threats, retaliation, safety concerns and formal grievances should follow applicable organizational and legal processes. Informal resolution is not a requirement to tolerate harm.
